This study aims to analyze the influence of work motivation on the performance of healthcare workers and examine the role of job satisfaction as a mediating variable at Sungai Bahar Regional General Hospital. The study used a quantitative approach involving 101 respondents consisting of medical and non-medical personnel. Data were analyzed using Partial Least Squares–Structural Equation Modeling (PLS-SEM) to examine the direct and indirect relationships between variables. The results showed that work motivation had a positive and significant effect on job satisfaction (β=0.74; p<0.001) and performance (β=0.42; p<0.001). Job satisfaction also had a positive and significant effect on performance (β=0.34; p<0.001). Furthermore, job satisfaction was proven to mediate the influence of work motivation on performance with an indirect effect coefficient of 0.25 (p<0.001) and a VAF value of 37%, indicating partial mediation. The novelty of this research lies in examining the relationship between work motivation and performance through job satisfaction in the context of a regional hospital, thus providing an understanding that improved performance is not only related to strengthening motivation but also to developing job satisfaction. These findings have implications for developing hospital human resource management practices by strengthening factors that support motivation and job satisfaction as part of efforts to improve healthcare worker performance.
